Directional US-market benchmarks (2025-2026). Treat as a starting range, not gospel — cross-reference against a current compensation benchmark report (e.g., Pavilion, Bridge Group) for your specific industry, and adjust down 15-25% outside major US metros or 20-35% outside the US.

Pay-Mix Rule of Thumb by Role

SDR: 70/30 · AE (mid-market): 50/50 · AE (enterprise): 60/40 · CSM: 75/25-80/20 · Sales Manager: 60/40. If your offer's mix is meaningfully more base-heavy than this for your role, ask why — it usually means a softer/less transparent commission structure underneath.

Calculating Your True OTE — Checklist

  • Is the quoted "OTE" the on-target (100% attainment) number, or a best-case/accelerated number? Ask directly.
  • What % of the team hit 100%+ last year? (If under 50%, your realistic expected pay is base + roughly half of variable — not the headline OTE.)
  • Is commission capped, or uncapped past 100%?
  • Is there a ramp/guarantee period, and how long?
  • Are quotas reset quarterly or annually, and is there a year-end true-up?
  • Does variable have a floor/threshold (must hit X% before anything pays)?
  • Is any part of "OTE" actually a discretionary bonus/SPIFF, not contractual commission?

Red Flags

  • "OTE" that requires 130%+ attainment to actually reach — accelerators are load-bearing for the advertised number
  • No documented comp plan — terms explained verbally only
  • Clawback window longer than 12 months
  • Territory or quota can be changed mid-year without notice
  • Commission tied to cash collection with no defined payment timeline

Negotiation Script

"Thanks for the offer — I'm excited about the role. Before I accept, I want to make sure the comp reflects market data and my experience. Based on benchmarking for [role] at [segment] with [X] years' experience, the market range I'm seeing is [$X-$Y] OTE with a [pay mix]. Your offer is at [$Z]. Can we close that gap on the base, or is there flexibility on accelerators or a sign-on bonus to bridge it? I want this to work — what room do you have?"
