Design Principle — Pay Mix by Role

RoleTypical Pay Mix (Base/Variable)Why
SDR70/30Activity is more controllable than closed revenue
AE (mid-market)50/50Balances risk and upside on a controllable outcome
AE (enterprise)60/40Longer cycles need more income stability
CSM75/25 - 80/20Retention roles skew base-heavy; churn shouldn't feel like a personal income cliff
Sales Manager60/40Team-outcome variable, still meaningfully at-risk

AE Comp Plan Template

  • OTE: $160,000 · Pay Mix: 50/50 → Base $80,000 / Variable Target $80,000 at 100% quota attainment
  • Quota: $800,000 net-new ARR
  • Commission rate = Variable Target ÷ Quota = $80,000 ÷ $800,000 = 10% on new ARR up to 100% attainment

Accelerator table: | Attainment | Multiplier applied to incremental dollars in that band | |---|---| | 0-49% | 0.75x | | 50-99% | 1.0x | | 100-124% | 1.25x | | 125-149% | 1.5x | | 150%+ | 2.0x, uncapped |

SDR Comp Plan Template

  • OTE: $70,000 · Pay Mix: 70/30 → Base $49,000 / Variable $21,000
  • Variable weighting: 60% tied to Sales-Qualified Meetings held (accepted by the AE, not just booked); 40% tied to pipeline that reaches a defined stage (e.g., opportunity created and open 14+ days) or converts to closed-won
  • Monthly meeting quota: 20 SQMs → monthly variable target for that component = ($21,000 × 60%) ÷ 12 = $1,050 → ≈$52.50 per qualified meeting, with a 1.5x rate for meetings 21+

CSM Comp Plan Template

  • OTE: $110,000 · Pay Mix: 75/25 → Base $82,500 / Variable $27,500
  • Variable weighting: 50% Gross Renewal Rate, 50% Net Revenue Retention/expansion
  • Renewal component: paid linearly from a 90% GRR floor (below 90% = $0 on this component) up to 100%+ (full payout + accelerator)
  • Expansion component: 8-10% commission rate on expansion ARR closed

Overlay / Sales Engineer Comp Template

  • OTE: $140,000 · Pay Mix: 70/30 → Base $98,000 / Variable $42,000
  • Variable tied 100% to pod-level bookings, not individual deals — this reinforces team-selling behavior and avoids double-incentivizing the same dollar. Paid out as a % of the pod's collective quota attainment.

Clawback Clause (ready-to-use language)

"If a customer contract is cancelled, downgraded, or refunded within [90] days of the commission-triggering event (invoice date or contract effective date, whichever is earlier), the Company reserves the right to reverse the associated commission payment in full. Reversals will be deducted from the Employee's next regularly scheduled commission payment(s) until the reversed amount is recovered. If employment ends before full recovery, the Company may deduct the remaining balance from final pay to the extent permitted by applicable state/local law, or invoice the Employee directly for the balance."

New-Hire Draw/Guarantee Language

"New hires in a quota-carrying role will receive a non-recoverable draw equal to 100% of monthly target variable compensation for months 1-2, 75% in month 3, and 50% in month 4, running concurrently with (not in addition to) any commissions earned in that period — whichever is greater applies each month. From month 5 onward, the employee moves to the standard plan with no draw."
